Operations Manager at Melton Foods’ Experiential Leadership Transformation

Gary Wills – Operations Manager at Melton Foods

Client: Melton Foods

Industry sector: Food manufacturing

Challenge: Perfectionism drove high performance, but Gary's intensity limited collaboration, reflection, and adaptability within his team.

Solution delivered: Leadership in Management Programme

Key results: Gary unlocked a more empathetic leadership style, improving support and collaboration with his peers. By being more mindful of emotional states and creating space for open dialogue, he's increased his team’s engagement score to 86% and reduced staff turnover to sub 7%.

The leadership challenge

Gary battled to balance his high drive for excellence with the needs of his team. While his commitment and energy were clear strengths for a leadership position, his tendency to push forward without fully considering the perspectives of his team appeared inflexible, ultimately impacting their adaptability and cohesion. Driven to find the balance he needed, Gary enrolled in the Leadership in Management programme.

Our approach

Gary’s journey unfolded through Leadership Trust’s experiential approach, which intentionally departs from conventional training. Rather than delivering theory, the programme engineers unique experiences scaffolded with guided reflection and peer feedback.

This immersive, physical approach sparked a breakthrough in Gary’s self-awareness. During the rock-climbing exercise, he tried to physically slow down until he realised his internal pace hadn’t actually shifted. This revealed a key insight: true self-regulation requires conscious effort. Learning to pause, reflect, and reset made him more present.

Another pivotal moment came during a simple task reflection exercise that began with the question: How does everyone feel? At first, it seemed routine but for Gary, it revealed something profound. He realised that a team’s emotional state directly influences its performance, and that recognising and addressing those emotions isn’t a “soft extra,” but a core part of effective leadership.

Alumni voice

"My definition of leadership hasn’t fundamentally changed, but my understanding of what it truly involves has deepened significantly. I’ve always believed leadership is about setting direction and driving results – but through the programme, I’ve come to appreciate the importance of leading more holistically. It’s no longer just about determination and drive. I now recognise that effective leadership also means being emotionally aware, creating space for others, and understanding the human dynamics that influence performance. This broader perspective has helped me lead with more empathy, patience, and presence."

Transformation and re-entry

Since completing the programme, Gary has developed greater self-awareness and emotional intelligence. No longer driven by comparisons or the need to appear composed, he has cultivated a deeper, more authentic confidence. This internal shift has allowed him to move away from performance pressure and towards progress, valuing thoughtful decision-making over perfection.

He’s become more attuned to the emotional states of those around him, creating space for open dialogue and reflection before acting. This has strengthened cohesion and psychological safety within his team, enabling smoother communication and a stronger sense of shared ownership. Notably, one of the most tangible outcomes is a 3% increase in his team’s engagement score – now at 86%. Beyond his immediate team, Gary’s more collaborative and supportive mindset has helped to unify leadership across the organisation, improving cross-functional relationships and breaking down silos.

The ripple effects of this transformation extend into Gary’s personal life, too. “It’s helped me grow not only as a leader but as a person – something my family has even noticed,” he reflected. "It's given me clarity, emotional awareness, and a more grounded sense of confidence.”

Strategic takeaway

The Leadership in Management programme catalysed a fundamental shift in Gary: he moved away from outcome-driven leadership to emotionally intelligent, inclusive, and reflective leadership. Rather than offering prescriptive tools, the programme used powerful experiential methods to prompt deep self-examination, challenging Gary’s assumptions and helping him redefine what it truly means to lead. The tangible results demonstrate that investing in emotional insight and self-regulation drives both human and performance outcomes.
